If you fixed only the treatment, so that women got rehired as often as men do after a first film, women's share of the actual top-grossing director jobs would jump by about half (from roughly 7% to 10%), without a single extra woman having to break in.
But that's the ceiling, because the share who get in at all is largely set further upstream by how many women are in the pools directors are drawn from, mostly in writing and television.
Treat everyone equally from that point on, and you'd land at roughly the share of women in those feeder pools, which is currently in the mid-teens rather than anywhere near half. So equal treatment gets you to the size of the pool, it just can't fill a pool that isn't there.
Getting to 50% is a much earlier problem, about who is writing and directing telly in the first place.
